Cisco's current and future failings comes down to some basic psychology.

When it comes to careers people aren't programmed to think beyond their retirement, for obvious reasons. If a persons job is expendable then their focus is shorter term. In most organisations senior leaders have a life span of about 4 years. This is actually healthy as it means the next person coming in is going to focus on the next four years and try not to get fired. However at Cisco we have a unique position where everyone in a senior leadership role is a Cisco lifer and they aren't going anywhere, nor will they be fired for poor performance. This means the entire leadership only have the companies interest until their retirement age, which isn't too far away for many. This suggests that none of them care if the company fails after they retire.

Take the Global Sales Leader for example. He's been at Cisco for over 25 years now. He is likely to retire in the next few years, so what is driving him to set the company up for success after this point? This is a company wide issue and the only way to resolve it is to start performance managing poor leaders out of the business and bringing in people with a longer term view for success.

Out executives are aging in place- protect their turf and vest. Its Darwinian behaviour at it best, mate. No innovation here. Just a dogs breakfast of Frankensteined acquisitions with financial engineering from our leader, Kelly. Nothing to seee here. Move on.

The exec compensation plan, given it's all RSUs doesn't make a difference if the stock doesn't move. They get shares, they sell them and pocket the cash. For VPs, when they sell stock it automatically gets replenished. Plus they've got Deferred Compensation Plans, which means that the don't get taxed on specific salary/bonus/stock until they want to (retirement, X years from now etc...).

So there's no incentive for them to take chances or make the company great. Just keep on taking that 50% bonus on top of $300k+ salaries.

You think having stock somehow drives them to drive long term success after they've retired? All they care about is short term stock growth so they can cash in and receive their bonuses. None of them will be there in 5-10 years and they all know it. Unless IoT takes off in a big way before the stuff people like Facebook are doing with switching gains traction, Cisco is screwed anyway.

In late '90s, seemed many folks hired on for the culture and cool new technology. Might sound stupid but I took a 10% paycut to get in around that time, mainly for culture (Beer and Cookies!).

Money has been good for me as mid-level, but it never was mostly about the money. Mostly about feeling a sense of accomplishment after a long week getting new nifty stuff to work; and teamwork. Still good friends with most in my group from that early 2000s timeframe. Worked many hours, drank more than a few beers, had a great team.

That is a rare event in this world and getting tougher and tougher to find. Trust is a tough culture to build, but an easy facet to dismantle, especially without genuine non-financially driven leadership genuine belief in people first.
