Early Career Pay Gap

I was hired a few years ago and just received my first raise and promotion. However for my CL I feel that I am way underpaid. Can anything be done? Do any other early Career folks feel this way?

CL 25 is rarely classified as a hipo. Only top 5 to 10% get that outstanding with distinction with CL 36 potential (usually identified as hipo at CL 27-28). Minorities and Females are in an early identification program and given earlier opportunities to see if they can perform (or not). 4 or 5 consecutive years ranked at Outstanding with Distinction...might get you noticed and put in early identification program and accelerated development program.

@1ika+1elikAwp I was a HiPo before I quit, trust me getting out you make a ton more still. I made CL25 after 5 yoe in EMIT and I left for a 80% pay increase. And I didn’t even leave for something flashy, about 80% of those with 4-8 yoe at XOM could have gotten the job. Many non HiPo have. You just have look around and apply to a few places and you’ll get a huge increase.

The biggest change frankly isn’t even your current comp, but it’s what you’re capable of. In 5 years of average/good performance elsewhere I’ll be at 150% over what I’d make at XOM being a HiPo. So much easier.

@2teo Undergrad controllers start at CL 21. So 2 CL changes in 5 years.

You were not ranked top if after 5 years you did not move from CL 23. Fact is that 1st line supervisors were well known to lie on ranked by.

Yes, I felt the exact same way. That’s why I left and I am making double my former salary now. If you know your worth then don’t waste time waiting on someone else to realize it. Also, don’t get lulled into a sense of security by sticking with what’s familiar. Bet on yourself and make your mistakes early.

Please, please explain to everybody how you can be a “HiPo through talent”. HiPos are people chosen at the very beginning of their career by higher level managers who have essentially zero meaningful interaction with those new hires.
I’m sure that every HiPo believes that he/she was chosen for their “talent”, while the others, with whom they have to compete, are there because of networking and connections.

If you are a hipo through networking and connections but actually mediocre, then yes you can make more by staying. If you are hipo through talent then you can make more money by leaving and taking a 50% salary bump every couple years externally. Obviously though money is only one part of the equation.

Despite what exxon tells you the secret to making money over your career is to move companies regularly. There are some exceptions like if you are a hipo and very well taken care of. For 98% of the workforce this is not the case. Change companies every 3-5 years and you will net at least 20-30% each time.

Once you are underpaid the company is winning and they will continue to win over the span of your time there. unfortunately if this occurs early in your career you really have no other option but to leave and "reset" your base pay at another company.

Can’t speak to IT. But after 5 years in controllers, I was still CL 23 and making 92k (ranked in the top every year). Undergrad.

Everyone should know their market value. Test the market. Apply for jobs and see what others will pay.

At least from an EMIT perspective this is likely the case for every single recent hire. The way the system is set up it likely won’t improve, so that’s why most new hires have left.

Not OP but early career here as well. EMIT - Year end service 3 years at CL 23 at just under 100k. I feel I should be earning more but doesn't mean I'm underpaid for my CL.
