I understand the company doesn't want to loose younger employees and older ones will take a lot of abuse and not leave because of the pension - but they have de-moralized their most experienced employees by turning the tables and giving the good technical leadership positions to <10 year employees, while the 20-30 year employees are left to grovel for scraps.
What goes around comes around - if you are one of those younger employees - look around and see how the senior employees are treated - that will be you someday.
